Abstract

While working in a remote or virtual team becomes increasingly common in organizations, side effects, such as employees’ social isolation and lower communication efficiency, also emerge. In this study, we distinguish two types of remote workplaces: a private place (e.g., home) and a public place (e.g., cafe), and propose that remote workplace can be effective in achieving team goals through an appropriate workplace arrangement. Derived from the differentiation-integration theoretical perspective, we hypothesize that teams will achieve the highest performance when there are equal numbers of members working in private and public places because private place boosts autonomy while public place encourages interaction, and the balance of the two can minimize relationship conflict within a team. Findings from a large sample field study in an online gaming market and a rigorously designed lab experiment of forty remote teams provide converging evidence to support our central hypothesis and uncover the underlying mechanism. Specifically, a balanced composition with half team members in private place and half team members in public place yielded the lowest relationship conflict and subsequently the highest performance. These findings caution against the virtual team practices and work-from-home style, providing important theoretical and practical implications on how workplace composition may change virtual team performance in the emerging new wave of global knowledge collaboration.
