Against Women in the Leadership Context(决策者对工作-家庭角色冲突的性别化潜在信念影响领导力中的性别偏见)
摘要:Despite decades of progress, women remain underrepresented in leadership roles globally. Work-family tensions are often cited as an obstacle to women’s career advancement, and extensive research has focused on the actual conflict that women experience between their work and family roles. The current research proposes a novel construct—decision-makers’ beliefs about the extent to which work and family roles are compatible vs. incompatible. We propose that this belief is inherently gendered, with decision-makers tending to believe that work and family roles are more incompatible for women than for men. Across six studies involving experimental and correlational designs, executives and working adults as decision-makers, actual and fictional employees, and diverse cultural contexts (the US, China, and India), we found that the gendered belief is associated with greater bias against women in evaluations of leader candidates and in the distribution of leadership opportunities, whereas a non-gendered belief—the assumption that women and men face similar levels of conflict across their work and family roles—reduced the biases. These findings advance theory on antecedents of gender inequality in leadership and shed light on organizational practice by providing a means to mitigate gender bias in leadership.
